Just send them to mining for a station. They will learn piloting, management, and engineering simultaneously and super fast. My station managers and pilots of battleships were all promoted from miners. M class miner is a good choice as it is fast and compact so it will trade with the station more frequently and the pilot gets EXP faster.
One more tip for piloting; at beginning of a run, I select a personal captain who will drive me around. I do not personally fly my own ship unless the fight/course looks dicey. That first captain can be 4+ stars in about 20-30 hours from start of the run, at the cost of letting them do the work w/ wonky AI pathing. Then I get a new taxi driver. By the time I have an Asgard & Raptor, I have 2x 4+ star captains and a nearly unbeatable 2 ship fleet.
It's more tedious, but if you want to do a bunch of pilots at once, if you put them in a swarm of fighters and have the swarm protect position on a xenon gate, you can easily get 50-100 3+ star pilots at a time that way. If you steal an asgard to go with them or build a small defense station nearby, even cheap fighters will survive against Ks and Is and level up well enough to use as your miners et al.
maybe building a strong defense station with only L turrets (so that they dont interfere with fighters) against I's and K's and a force of fighters defending against Ps and Ms (that the station could not deal with). Not sure if that would work OOS as it takes DPS in general into account..
...the Seminars are not for captain, they only skill up the Pilot skill - even a 5* pilot is just a 3* captain... You need to find 3* or better morale crew of any kind and only then run them through the flight school Parcours. Enjoy 😎
Although Seminars aren't the most efficient way of doing things, *do* keep an eye out for piloting/management 3/4* seminar rewards. The 4* management ones are typically "very easy" difficulty so are basically a freebie. 4* pilot are usually "very hard" meaning you need to destroy a station or similar. Usually not a great option (unless you're at war) but Terran/Argon do occasionally give it vs Xenon stations and you'll get plenty of regular piloting EXP sieging a station.
there is a mission that give a miner ship, there usually spawn with high NPC skills service crew and marines, and exceptional shields mods. The mission is easy to do like base-building or providing fleets.
At 6:46 I noticed that PIO took over Nopileos Fortune. How did you make them do that, did their other sectors get taken over and they chose a neutral sector as their new base?
If the manager skill is too low, your manager can't send them away far enough, that can be an issue. Every manager-star equals one jumpgate your subordinates are send through.
i level my captains buy using many large fleets of small ships (i've settled on the 20x nodan vanguards). sure some pilots die but its easy to get more 3 and 4 star pilots than i realistically need. I'll just reassign them to a more survivable posting when I get a new ship needing a good captain.

Lol, my trading station manager has been stuck on 3 stars for about 40 hours + now and hasn't budged! Imagine my disappointment when you told us the best way to level them was putting them in charge of trade stations! How depressing.
I have 1 delphin trader at 3 Star. He didnt get any experience the last 24h of letting the game run. I noticed the service crew on my M gasminer and M mineral miner level very well. Marines seem to level absolutly nothing. How to level them? My pilots seem to lvl veeeeery slowly if at all. I put them on 3 star with seminars. From then they might earned half a star in the last 24h or so. Autotrade Automine and sometimes trader for buildingstorage or mining for station.
I find my marines die in legions.. having beat the ship down to almost dead and crewed with minimal crew my guys still get cleared out. 40 guys against 5 defenders is the point at which I find that I can finally overpower the defenders. Does race of marines impact success?
It does not. But try to brute force your way and always save your better marines. Another tipp: try to get ships with small crew but high crew capacity. That way you can overwhelm them
just pay attention to attackers force and defenders force (remember to scan twice to get the details) . when the attacker force is close to the defender force by like 15 - 20% difference its kind of a dice roll wether they succeed or not . better to have 50% more attacking force power. or have another ship ready to board when all the first marines are dead and the enemy has little force left. normally one elite marine is worth like 10 service crew or maybe more i havnt done the maths, but if you go full novice marines, its going to take you more than double the crew of the enemy ship.
I'm pretty new to the game and only got 60+ hours into it.. But it seems captain pilot skill has zero effect on how succesful they are in a battle.. They get wacked at 0 stars and they easily get wacked by 2 smaller oponents if they are 5 stars... So besides being able to assign more tasks like auto-this auto-that (which bugs out all the time)... What use is there actually to level up anything in the game.. I mean I've never seen an effect from crewman or pilots.
Can't you tell builders to take building jobs? It's probably better to take proper "build a station for me" missions, but I think there's a way to let them take on work just like you hire builders to build stations before you get your own.
I haven't even been playing long, 11 days in game or something, and I have the xenon fully contained across the entire map. Most of my crew and marines are only two stars. It's not something I care about anymore because it's tedious and boring. Also because the AI is so bad in this game that it's pointless leveling pilots up. I had my fully upgraded Asgard with all equipment slots modified guarding a gate in a FRF sector, best weapons and shields, 4 star pilot, and I was shocked when a single Xenon K took it out. I just couldn't believe it. I reloaded of course then went to watch it fight, and it couldn't even hit the K with its main weapon 🤦♂️. After that disaster I added 9 fully upgraded Phoenix destroyers to the group, only to have a Xenon I come along and take them all out within 1 minute of each other. I had no idea they were even in combat until I got the pings that 7 destroyers had just been wiped out simultaneously. I've now built massive defense platforms at every xenon gate, now the Is get melted in less than a minute. Payback! 😈 Pretty sad way to have to deal with them but it is what it is. I haven't even finished any of the plots yet! I can focus on those in relative peace now without the xenon wiping out the split. The Teladi are kicking ass though, taking over some xenon sectors, which my defense platforms gave them free reign to. Another thing with bad AI, protect ship command is useless. I have a destroyer assigned to protect every single trader I have, but it's fruitless because they are usually travelling up to 3 sectors behind, despite being much faster than the trading ship. They constantly get attacked by SCA and FAF pirates, and even if the destroyer is only half a sector behind the trader, it's dead before the destroyer gets there. A few times I've teleported across to a close enough destroyer to take out the pirate myself, only to be in disbelief that while I'm blasting the pirate, it still sits there shooting my trader right up until I blow the pirate up. Worst AI ever 🤣 it really is a wet sock for this game. I don't remember it being this bad in other games, apart from the AI ships creating traffic jams at jump gates.
Im still trying to understand which misson to pick...i thought it would be just one big open galaxy and i could just a little of this and a little of that but i guess that's not a thing?
It's always like that, because they got the most work to do. You should take these people with a high morale rating and skill them in a different profession ;)

One thing that I found out the hard way is that miners assigned to a station won't work correctly if the managers skill is too low.
If the manager skill is too low, your manager can't send them away far enough, that can be an issue. Every manager-star equals one jumpgate your subordinates are send through.
I found that small miners are also a good way to train pilots.
