    regarding the whole perspective of "the agency groom you already so it is ungrateful for you to leave" is very childish. got once ryan from NOC also talked about this on youtube - after he groomed the talents and they become famous then they leave. a talent is like an employee and the agency is like any company. many companies also bring in fresh grads and the managers train them, after 2-3 years once they learnt the skills, they leave for greener pastures. there is no "family", it is purely transactional what. you wouldnt have invested in someone who was ugly, stupid and had zero potential. they wouldnt have joined the agency if the agency had zero resources. if you didnt manage to "milk" them enough within the contract period and they choose not to re-contract again, there should be zero hard feelings. if they want to break contract, then that's a separate issue but the problem isnt a gratefulness matter but a legal matter. just put a defamation clause / non disclosure clause + penalty for breach of contract
