Well you are right about the part that there are people in the Re Zero world who are born MORE talented and there are those who aren't. Wilhelm was always a hard worker but he can only get as strong as much as he has the potential to. The Divine Protection of The Sword Saint just brings its holder to their maximum potential without having them undergo any training. That's one of the main difference between Wilhelm and Theresia's character
Now about your problem with Theresia's character. I believe that some of her character flaws like her self-centeredness and her cowardice was addressed in Volume 20 during her backstory. I think that you should reread the part about her backstory in volume 20 if you don't remember. Also there are still 2 more volumes of side-content which has Wilhelm and Theresia as it's main focus. One is the EX-3 and the second one is the Battle Ballad of the Sword Demon(which is personally my favorite Re Zero side story). So there is no need to assume that her problems won't be addressed.
Also I can say many reasons why Wilhelm and Carol won't condemn Theresia for her behavior. So first of all Carol is Theresia servant and she personally spend a lot of time of her life with Theresia and she has seen how much it pained Theresia to hurt someone. Just in case you forgot let me mention that Theresia also has the Divine Protection of Grim Reaper which gave people wounds that won't ever heal even with magic. So right from her very birth Theresia was always afraid of PERSONALLY hurting someone else. She's always portrayed as a kind person bestowed with a cruel fate that she never desired. She always believed that her brothers were better suited for this powers and she always wishes to know that why was she bestowed with it instead of someone who's more capable than her. And Carol always saw it in her so she couldn't condemn Theresia for it.
Now about Wilhelm, let me remind you that one of Wilhelm's character flaws is Toxic Masculinity. He thinks that he should be the one protecting Theresia and not the other way around. Of course he knows that Theresia herself doesn't want to use her blade to take other's lives but his pride still shattered when he got easily pounded by Theresia during their duel. Even Subaru himself had this character flaw as he always thought that he should protect Emilia even though she is far stronger than him. It wasn't until the Kiss Scene in the 4th Arc that he had gotten over this flaw and shouted at Emilia for it. It really presents some nice parallels with Subaru and Wilhelm's character.
Now about the Roswaal part we still don't know how EXACTLY he uses the Soul Transcription magic so again don't assume that it would never be addressed. Plus even if he CAN'T PERSONALLY use magic he still has all the knowledge about it. That's how he was able to deactivate the magic circles in this novel.
