Ichigo has captain level spiritual pressure but that doesn’t mean he’s captain level strength wise. The only training he’s received was sparing with Urahara for 10 days. He’s still very much a novice. Like how Naruto had more chakra than anyone in the village but couldn’t do a clone jutsu.

1) Age is a bit weird in Soul Society. For example, Yachiru is hundreds of years old, despite looking like a kid, Yoroichi is 200+ years old, Rukia and Byakuya are just over 150, and Ganju is less than 100 years old; Shunsui (the captain in the pink kimono) and the white haired captain introduced here are over 700 years old; appearances mean basically nothing, and a larger determinant is how powerful the soul is. A really powerful Soul Reaper can live thousands of years, while appearing middle aged, if they are strong enough. 2) Without spoilers, the mask is part of how Ichigo survives some of the early fights through stuff that seems like plot armor. Long story short, his body has a few tricks to let it automatically defend itself from a lethal strike, and they will be explained in greater detail as the series goes on. 3) If you haven't figured it out yet, Byakuya's powers are basically Gaara's, but with blades rather than sand.
Since they are just Soul, i think their looks are adjusted to match and be able to maximize the usages of their powers at their current level (which is also why, Ichigo sometimes looks more Mature in his Shikigami form compared to when he is in his Human body, because his soul body is adjusting to better utilize his current power).

I mean some of the members of the Zero Squard are older than Yamamoto, but they still look younger, probably because they still train themselves.

It was very intentional the way that Kubo made this fight to kenpachi hold himself back in all ways shape or form possible. he truly din't put any respect in ichigo until himself was too damaged to actually achieve his 100%
